Abstract

Voluntary sports clubs and associations are posed with the challenge of growing expectations and increasing alternatives and possibilities of their members in terms of their recreational behaviour. Larger sports clubs and associations in particular experience an increasing pressure to introduce professional structures. This is mainly due to the fact that engagement resources – which traditionally are based on a voluntary engagement – are overstrained and, thus, professional resources are implemented. As voluntary and professional engagement fundamentally differ in structures and functions, a cooperation of both supposedly gives rise to an ampleness of conflicts. These conflicts have been identified and described in sports science and organisational behaviour theory, however, so far based only on very little empirical assessment and verification. The thesis at hand intends to close this research gap, thereby concentrating on the cooperation at top management level; I.e. voluntary chairmanship and professional executive management. Existing conflicts in such cooperation are examined and the handling of these conflicts is reviewed in more particularity. This review is undertaken with a specific focus on gender differentiation. This thesis follows three lines: (i) form and magnitude of existing conflicts, (ii)handling of conflicts induced by structures, and (iii) gender specific differences in conflict resolution. The theoretical background of this thesis is based on theories of conflict, especially referring to system theory as well as to constructivist approaches. The research method is a guideline based interviewsurvey. A total of 12 interviews were conducted with voluntary and professional leaders from provincial gymnastics and judo sports associations. The sampling for the survey predominantly considered the gender constellation. Two of the leadership-duos (chairman and chief executive)which were interviewed are solely male, two are solely female and the remaining two are mixed. The sample equally represents leaders from both the ‘old’ West German and the ‘new’ East German federal states.
